Earthquakes are natural ground motions caused as the Earth releases energy. The science of earthquakes is seismology, study of shaking in scientific Greek. Reverse motion is steeper than a 45-degree slope, and thrust motion is shallower than 45 degrees. They signify compression of the crust. Earthquakes can have an oblique slip that combines these motions. Earthquakes dont always break the ground surface. When they do, their slip creates an offset. Horizontal offset is called heave and vertical offset is called throw. The actual path of fault motion over time, including its velocity and acceleration, is called fling. Slip that occurs after a quake is called postseismic slip. Finally, slow slip that occurs without an earthquake is called creep. Seismic Rupture The underground point where the earthquake rupture begins is the focus or hypocenter. The epicenter of an earthquake is the point on the ground directly above the focus. Earthquakes rupture a large zone of a fault around the focus. This rupture zone may be lopsided or symmetrical. Rupture may spread outward evenly from a central point (radially), or from one end of the rupture zone to the other (laterally), or in irregular jumps. These differences partly control the effects that an earthquake has at the surface. The size of the rupture zone—that is, the area of fault surface that ruptures—is what determines the magnitude of an earthquake. Seismologists map rupture zones by mapping the extent of aftershocks. Seismic Waves and Data Seismic energy spreads from the focus in three different forms: Compression waves, exactly like sound waves (P waves)Shear waves, like waves in a shaken jump rope (S waves)Surface waves resembling water waves (Rayleigh waves) or sideways shear waves (Love waves) P and S waves are body waves that travel deep in the Earth before rising to the surface. P waves always arrive first and do little or no damage. S waves travel about half as fast and may cause damage. Surface waves are slower still and cause the majority of the damage. To judge the rough distance to a quake, the time the gap between the P-wave thump and the S-wave jiggle and multiply the number of seconds by 5 (for miles) or 8 (for kilometers). Seismographs are instruments that make seismograms or recordings of seismic waves. Strong-motion seismograms are made with rugged seismographs in buildings and other structures. Strong-motion data can be plugged into engineering models, to test a structure before it is built. Earthquake magnitudes are determined from body waves recorded by sensitive seismographs. Seismic data is our best tool for probing the deep structure of the Earth. Seismic Measures Seismic intensity measures how bad an earthquake is, that is, how severe shaking is at a given place. The 12-point Mercalli scale is an intensity scale. Intensity is important for engineers and planners. Seismic magnitude measures how big an earthquake is, that is, how much energy is released in seismic waves. Local or Richter magnitude ML is based on measurements of how much the ground moves and moment magnitude Mo is a more sophisticated calculation based on body waves. Magnitudes are used by seismologists and the news media. The focal mechanism beachball diagram sums up the slip motion and the faults orientation. Earthquake Patterns Earthquakes cannot be predicted, but they have some patterns. Sometimes foreshocks precede quakes, though they look just like ordinary quakes. But every large event has a cluster of smaller aftershocks, which follow well-known statistics and can be forecasted. Plate tectonics successfully explains where earthquakes are likely to occur. Given good geologic mapping and a long history of observations, quakes can be forecasted in a general sense, and hazard maps can be made showing what degree of shaking a given place can expect over the average life of a building. Seismologists are making and testing theories of earthquake prediction. Experimental forecasts are beginning to show modest but significant success at pointing out impending seismicity over periods of months. These scientific triumphs are many years from practical use. Large quakes make surface waves that may trigger smaller quakes great distances away. They also change stresses nearby and affect future quakes. Mitigation saves lives; strengthening buildings is an example. Both can be done by households, companies, neighborhoods, cities, and regions. These things require a sustained commitment of funding and human effort, but that can be hard when large earthquakes may not occur for decades or even centuries in the future. Support for Science The history of earthquake science follows notable earthquakes. Support for research surges after major quakes and is strong while memories are fresh but gradually dwindles until the next Big One. Citizens should ensure steady support for research and related activities like geologic mapping, long-term monitoring programs, and strong academic departments. Chapter V Summary, Conclusions, and Recommendations This chapter presents the findings, summary of this investigatory project, the conclusions drawn based from the actual result and findings obtained, and some recommendations implied for further improvement of the study and researches done. Specifically, the study sought to answer the following questions; 1. Is there a significant difference in the effectiveness of the two samples ( Nut Grass extract and Bignay bark extract) in terms of termites killed? The study was conducted between the months of July 2012 to August 2012.In the collection of data, the treatments were rated based on the scales provided as grouped according to the levels of nut grass extract and bignay bark extract. Findings: The following significance were noted: 1. The mean mortality of treatment A was 6a or Effective, while the mean mortality of treatment B was 6a or Effective on the other hand, the mean mortality of treatment C was 9b or Very Effective. 2. The mean result of all the treatments shows that all the treatments have the insecticidal effect. 3. Results show that treatments A, B, and C can be effectively used as termite killer Conclusions: It was concluded that: . The mean mortality of treatment A was 6a or Effective, while the mean mortality of treatment B was 6a or Effective on the other hand, the mean mortality of treatment C was 9b or Very Effective. 2. Nut Grass Extract and Bignay bark Extract can be effectively used as termite killer. 3. Nutgrass extract and bignay bark extract posses the insecticidal effect for termites. Recommendations: Based on the conclusions, the following recommendations are made: 1. Treatment A, B and C are all effective and can be used as a termite killer. 2. Future researchers should discover other ways of utilizing nut grass and bignay. 3.Information dissemination should be done to promote awareness of the new product. Kozol’s Work In this essay discusses the work of Kozol, Amazing Grace, in identifying the c hallenges and problems that America’s poor population faces in their day-to-day life. A larger percentage of the affected people are either black Americans or of Hispanic origins living in Bronx, St. Ann’s Avenue, Beckman Avenue, Cypress, Hunts point, Mott Haven, East Tremont among others. He introduces to us the disheartening experiences that these poor people face including discrimination and racial segregation. The most affected are the younger population especially children who are still dependent on their parents. He quotes when children are exposed to extreme hardships they are not hardened as people may think. The only thing that makes them survive is that they are usually full of hope and are more than willing to welcome better life. For instance the people who attend and live near St. Ann’s church are said to be the poorest in America, the pastor to this church was interviewed by Kozol and he mentioned that he had visited different parts of America and according to him this was the â€Å"poorest of the poorest by any standard he can think of† (Schultz, p 372). Statistical reports released showed that 95% of the residents of this area live below the poverty line. At a local elementary school at St. Ann’s Avenue, only less than ten children out of eight hundred children can comfortably afford their own lunch daily i.e. they are not dependent of the free lunches that are offered at the school. Five of the ten believe that they are just poor but not destitute and by this, the in most cases do not rely/ accept the free lunch offered (Schultz, p 372). As we know if poverty levels are extremely high then crime is most likely to be as high in the same areas and this reduces security in the areas. This is known to the government but nothing much is being done to manage the situation. The New York Times refers to this area, St. Ann’s Avenue, as â€Å"the deadliest blocks in the deadliest precinct of the city. Kozol says that a total of 84 people were murdered just a few months before he visited the area. Most of them were below 21 years of age. During his stay in the area another ten people were shot dead on Beckman Avenue and in this Avenue majority of the population are schoolchildren and this means that they were most likely exposed to this incidences. The following year which was 1993 on Valentine’s Day a whole family of six were shot in cold blood in their house and no one survived. Their house was only few blocks from them police but nothing was done to prevent the inhumane action from h appening (Schultz, p 373). The high crime rates as we have seen are promoted by the high poverty levels, but this is not the only outcome of the poverty. There is also a lot of drug use and poor health care. Talking of the drugs they also contribute to crime as we know and Mont Haven is the most affected area. Some analysis that Kozol quoted on his writing indicated that during the time of his research, there were over four thousands intravenous drug users most of which were addicts of heroin and cocaine. Intravenous drug users tend to promote the spread of HIV/ AIDS, a pandemic that has claimed a lot of lives all over the world. This is after sharing needles for injecting the drugs. Kozol says that after he interviewed several children from the areas I mentioned above, he concluded that at least every child in these areas knows of someone who died from AIDS, this may either be a neighbor or a relative. The most saddening news is that over 25 percent of all pregnant women that atten d prenatal clinic are tested positive of the HIV. From 1993 to the year 2000 over thirty eight thousand children were infected with HIV mostly through mother to child transition during or after birth. Most of these children only lived for one and a half years. Only 5% of them survived to 12 years and over 10,000 children were orphaned during this period. 20% of the 10,000 were residents of Mott Haven and they were mainly Hispanic or Black American. Kozol tells a saddening story of which was narrated to him as quoted below, â€Å"In one family, the father died two years ago and the mother is about to die. The four soon-to-be-orphaned children are being cared for by their 75-year-old grandmother. One of the children, a nine-year-old, is sick with full-blown AIDS. Case Study: Narcotics Withdrawal Impact on Health Arlena Davis Based on the clinical scenario is Mrs. X’s altered mental status due to a focal neurologic deficit or is it related to a more global etiology? Why? Mrs. X altered mental status is not due to focal neurologic deficit as she does not show focal neurologic signs. Some of the signs of focal neurologic deficit are impairment of the spinal cord, nerves and brain activities impairment of the nerves, spinal cord and brain affects certain areas of the body and causes weakness in the right leg and left arm. Mrs. X does not have impaired of the spinal cord, nerves and the brain according to the medical examination. Mrs. X does not have weakness in the left arm and right leg. The neurologic examination shows Mrs. X has no problem. Mrs. X has grip strength of 5/5 bilaterally. The Dorsi and plantar flexion is 5/5 bilaterally. Mrs. X has no focal spinal and costovertebral angle tenderness. Thus, the altered mental status is linked to a more comprehensive etiology. The altered mental status can be due to overdose of Percocet and use of narcotics. Mrs. X took 80 tablets of 10mg Percocet within 72 hours before she started experiencing the symptom s. Also, patients can be anxious, long for the drug and have a flu. Patients can have abdominal cramps, body aches, loss of appetite, Rhinorrhea, fever, confusion, irritability and loss of appetite. The physician should ensure the husband gives a detailed description of OTC and narcotic drugs used. The husband should identify the type of drug used, dosage, dosing schedule and reasons for using the drug. A detailed drug history enables the physician identify drug interaction cases and overdose. The family members have expressed concern over the misuse of narcotics as they believe Mrs. X is misusing narcotics. Nevertheless, they do not state the narcotics used and dosage. Dietary supplements can interact with other drugs and have an adverse impact on the patient. Further, the doctor should ensure the husband gives a comprehensive description of tobacco smoking history. The husband should state the number of packets she smokes in a day. Additionally, the doctor should obtained information regarding the mental status of the patient. Elderly people are prone to mental disorders and they negatively affect their functioning. Some of the mental illnesses are depression, focal neurologic deficit, delirium, dementia among others. Mental health problems affect cognitive functioning. Understanding the mental health history helps in determining the causes of symptoms elderly patients present with. In this case, Mrs. X is unable to speak and has altered mental status. The physician needs information about Mrs. X’s mental health history to determine the cause of the decreased level of consciousness. Mental disorders such as delirium, dementia and focal neurological deficit change the mental status of the patient. 7. Based on the available information what do you think the most likely diagnosis is for Mrs. X’s altered mental status? Narcotic withdrawal has led to altered mental status. Mrs. X shows different symptoms of narcotic withdrawal including increased heart rate, blood pressure, respiration rate, diarrhea, and confusion. Other symptoms are fever and flu-like disease. Hrm – Motivation and Performance

2. Why is human resource management in general and employee motivation in particular, critical to performance yet challenging for managers? How can managers ensure that they encourage a motivated workforce? Using articles from literature and practical examples develop comprehensive answers to these questions. In today’s corporate environment, there is little room for managers to become nonchalant about their critical role in an organisations growth and development. Human Resource Management (HRM) is an innovative concept that is being employed by businesses all over the world as a measure to remain competitive, or achieve greater competitive advantage, in their respective industries. This essay will discuss what HRM is generally thought to be and involve, and why it is so essential at this point in time for organisations to adopt as an essential part of their business strategy. Employee motivation is a critical aspect of HRM as it relates to employee performance and therefore overall organisational performance. The hardships faced by managers when trying to implement strategies for employee motivation will be observed, as will the strengths and weaknesses of some possible approaches to obtaining and maintaining a motivated workforce. The Importance of HRM. Many organisations have observed the growing need to implement good HRM practices that are continually updated and improved. Broadly defined, â€Å"HRM refers to activities undertaken to attract, develop and maintain an effective workforce within an organisation† (Samson & Daft, 2005). When we break down this definition into its key elements, it can be seen that HRM is extremely complex and involves many dimensions including, but not limited to, competitive pressure, changing social contract, the labour market, new ways of working and stakeholder engagement (Barsky, 2006, Lecture 7). These elements all play a major role in determining how effective an organisation is in its respective field and how it reacts to changes in its competitive environment. Kramer, McGraw and Schuler (1997) assert that in more recent times, competitive advantage is obtained by how an organisation manages its human esources (HR) as opposed to its management of information technology or ‘strategic positioning’. The Australian Federal Police (AFP) are a prime example of an organisation who have been able to effectively integrate positive HRM practices in order to work towards an organisational goal of having a safer country by reducing heroin intake to the point of a ‘drau ght’, as well as obtaining a high rate of employee satisfaction (91%) recorded in 2003 (Way, 2004). It is organisations who strive to give their employees opportunities to further develop and add to their skills base that are seen as advantageous leaders throughout the economy. Further research has shown that â€Å"effective HRM has a positive impact on organisational performance, including higher employee productivity and stronger financial performance. † (Delaney & Huselid, 1996). Ultimately, by managing HR effectively, employers are able to ensure that employees are reasonably satisfied with their job and will in turn strive to achieve their best for their respective employer. Employee motivation in relation to HRM. Behaviour of any kind is often motivated by some force, be it internal or external. Motivation provokes â€Å"enthusiasm and persistence to pursue a certain course of action† (Samson & Daft, 2005), and is a key aspect of a managers role in ensuring that their workforce continue to do their assigned jobs well and productively. Barsky (2006) emphasises the concept that motivation involves a few key aspects. Individual needs create a desire to realize these needs, behaviour is characterised by such needs, and rewards ultimately gratify individuals. Finally, feedback is used to determine if the actions undertaken to satisfy particular needs were appropriate and can be employed again at another time. Because motivation in the workforce involves employees, it can be directly linked with HRM. Such linkage suggests that all managers, particularly HRM managers, play a vital role in ensuring that their workforce remains motivated. There are several approaches to managing motivation. Samson & Daft focus in particular on four agreed approaches including the traditional, human relations, human resource and contemporary approaches. Traditionally, money was seen as a great form of motivation, whereby workers were paid based on he â€Å"quality and quantity of their work outputs† (Samson & Daft, 2005). The human relations approach regards social factors as more important than monetary values, while human resources is an extension of this approach stating that employees themselves are of great importance to an organisation and can make valued contributions towards performance. More recently, the contemporary approach is divided into content, process and reinforcement theories and tend s to cover all of the above aspects of motivation in greater depth with even more emphasis on employee contribution. If employees are not motivated to perform for their respective employees, an organisation can suffer from poor productivity and an overall despondent atmosphere. ‘Sandstrom Products’, a paints and coatings manufacturer, were faced with such a problem when employees began to feel as if they had little or no say or control within the organisation. Leo Henkelman had started out in the lowest job in the plant but had gradually worked his way up to a higher, more respected position of mill operator. However, when he made suggestions for improvement, his ideas were met with little enthusiasm from higher management. He was no longer motivated to perform productively for Sandstrom and became disinterested in his work, as did many other of the companies employees. Needless to say, productivity and profits declined and Sandstrom were forced to change their managerial processes to allow for a more open, trustworthy relationship between employee and employer. Such a change gave Henkelman the respect he craved and now says â€Å"that it would be difficult to work for another employer† (Whitford, 1995). Challenges of employee motivation for managers. Perhaps one of the most difficult challenges a manager can face when motivating employees is the reality that â€Å"people differ not only in their ability to do but also their ‘will to do’† (Hersey & Blanchard, 1977). It is not easy to define exactly what will motivate different people to do certain jobs, for example some people are motivated by money, power, recognition or other incentives such as extra holidays or sick-leave, whilst others are motivated by a more socially responsible need to help others. It is up to management to determine what those motivations might be for the people they have hired and how they might fairly and adequately utilise them in order to gain trust, reliability and increased productivity from their employees. The main idea is that â€Å"organisations offer ‘inducements’ and employees offer ‘contributions’† (March & Simon, 1958). So by offering employees something that they want or need, employers expect to receive positive inputs from their employees. It is in determining what ‘inducements’ to offer that can ‘make or break’ an organisation. Many organisations are faced at some point in time, with the challenge of changing existing processes and procedures because they are no longer working as effectively as they should. When trying to increase motivation, there are many factors that need to be taken into consideration. Organisational goals are the foundation on which such changes should occur; however a careful look at an organisations HR and motivators is perhaps secondary to this function. Steve and Dianne Warren, co-owners of Katzinger’s Delicatessen, tried to implement a change to open-book management involving sharing financial rewards with employees if performance improved. However, the fact that many of their employees were young and not committed to a long-term career with Katzinger meant that they believed they could do little to change productivity in the short-term. Thus, motivation was low because the Warrens had not clearly looked at their HR to see what their wants and needs were (Hofman, 1998). Ensuring a motivated workforce. There is no set way to ensure that an organisation will have and be able to maintain a motivated and effective workforce. There are however models for prescribing what peoples needs generally are such as physiological, safety, belongingness, esteem and self-actualisation (Samson & Daft, 2005). Abraham Maslow (Wallace & Szilagyi, 1982) placed the above needs in a hierarchical structure with physiological needs at the bottom followed respectively by the four other prescribed needs. It is generally recognised that lower-level needs should be satisfied before higher-order needs. When basic needs are fulfilled, other needs emerge and tend to change the motivation and behaviour of an individual. As we reach the higher-level needs we tend to see a vast difference in a persons motivation to work and achieve well. Physiological needs are perhaps the simplest needs to provide for, as this is directly related to monetary units, or how much a person is paid for their work. As we move higher however, it becomes more difficult for managers to pinpoint exactly what to provide for employees in order to satisfy higher-level needs. For many people there may be a slight skew as to the order of their needs based on personality or the particular field of work they are in. Fortune (1985) discusses several business men and women who are typically motivated by differing desires such as listening to client needs, monetary rewards in the form of commissions, the idea that they are ‘helping’ others, or the need to learn from a current situation that is not particularly idyllic. A good manager needs to be able to tap into such motivators and apply them to their respective workforce. CEO Rob Rodin of Marhsall Industries was highly criticised by colleagues and friends when deciding to remove a commissions based pay program for his electronic distributions company in 1992. Instead, he introduced profit sharing whereby everyone’s salary was the same percentage based on company performance. Rodin says that â€Å"productivity per person has almost tripled, and the system is more right today than it was six years ago. People no longer mask real results by shipping early in order to meet quotas or rearranging costs from quarter to quarter so as to make budget. He also believes trust has developed immensely because everyone is there to help each other, not make a large profit for themselves (Colvin, 1998). Rodin carefully looked at his company and was able to see that there was no sense of teamwork or responsibility within Marshall Industries, and that by pro viding the opportunity of profit sharing he was able to promote a sense of equity and fairness within the organisation. Ultimately, a company’s capability in recruiting, training and keeping top-quality employees is a complex process that involves much analysis and continual assessment. HRM is the field from which motivation stems and relates to any aspect involving people within a workforce, and a motivated workforce is a key strategy in obtaining and keeping elite employees. Motivation must therefore be viewed as highly important by any organisation that wishes to keep productivity high and maintain a strong position in the economy now, and in the future.
